高科技產業工程師有可能面臨著工作家庭角色間的衝突,會造成高科技產業工程師的工作敬業程度低落,並進而影響高科技產業工程師的工作績效。本研究的研究目的有二個:(1)瞭解高科技產業工程師的工作家庭衝突、工作績效與工作敬業的相關性,(2)分析工作敬業在高科技產業工程師的工作家庭衝突與工作績效之間的中介效果。本研究對象為高科技產業工程師,採取問卷調查法進行研究,研究工具為工作家庭衝突量表、工作績效量表和工作敬業量表,透過發送紙本問卷,收集摘取所需資料,並將回收之有效問卷以SPSS23統計軟體進行信效度分析、描述性統計分析、相關分析和迴歸分析等以驗證本研究各項假設。本研究的結果包括:(1)高科技產業工程師的工作家庭衝突對工作績效具有顯著負向影響,部分成立,(2)高科技產業工程師的工作家庭衝突對工作敬業具有顯著負向影響,成立,(3)高科技產業工程師的工作敬業對工作績效具有顯著正向影響,成立,以及(4)工作敬業會中介高科技產業工程師的工作家庭衝突對工作績效的影響,成立。最後,本研究亦提出後續研究的方向,並提供管理人員在相關的管理實務上之建議。
High-tech industry engineers may face conflicts between work and family roles, which may reduce work engagement and thus affect job performance. The purpose of this study are: (1) to investigate the effects of the high-tech industry engineers’ work-family conflict, job performance and work engagement, (2) analysis the mediating effect of work engagement between high-tech industry engineers’ work-family conflict and job performance. This research object is a high-tech industry engineer. The questionnaire survey method is applied for research. The research instrument include three main scales: “working family conflict scale”, “job performance scale,” and “working engagement.”. That collects the required information by sending a paper questionnaire. The valid questionnaires were collected and statistically analyzed by SPSS23 for descriptive statistics analysis, correlation analysis, reliability and validity analysis, regression analysis to verify the hypothesis of the study. The contributions of this research result are as follows: (1) High-tech industry engineers’ work-family conflict has a significant negative impact on contextual performance, (2) High-tech industry engineers’ work-family conflict has a significant negative impact on work engagement, (3) High-tech industry engineers’ work engagement has a significant positive impact on job performance, and (4) Work engagement was found to have mediating effects between high-tech industry engineers’ work-family conflict and job performance. Finally, according to the above conclusion, related suggestions were proposed for high-tech industry and future researchers.
