本研究採用社會交換理論及社會學習理論,以真誠領導為前因變項,助人行為與建言行為為結果變項,心理所有權為中介變項,探討在真誠領導下的員工,心理所有權感受是否會影響其從事更多角色外行為。本研究以問卷調查方式,以企業一般員工作為樣本,共蒐集278份有效問卷。經由階層迴歸分析檢驗本研究架構,研究結果顯示真誠領導會透過心理所有權中介機制進而影響員工角色外行為。最後,針對研究結果提出理論貢獻、管理意涵、研究限制及未來研究建議。
This study is based on social exchange theory and social learning theory, it aims to examine the relationship between authentic leadership and extra-role behavior and to explore the mediating role of psychological ownership. In this study, we use a sample 278 employees from businesses, and then the methods of correlation analysis and multiple regressions are used to verify the research hypothesis.
It is found that authentic leadership is positively related psychological ownership, helping behavior and voice behavior. In addition, the results show that organization-based psychological ownership mediates the relationship between authentic leadership and voice behavior, job-based psychological ownership mediates the relationship between authentic leadership and helping behavior.
According to our finding, we provide theoretical and practical suggestions for supervisor in organization and researcher.
