  • 本研究主要目的為探討(1)工作倦怠、工作家庭平衡、職場靈性與組織公民行為之間的關聯;(2)職場靈性是否在工作倦怠與組織公民行為之間扮演中介的角色,以及(3)職場靈性是否在工作家庭平衡與組織公民行為之間扮演中介的角色。採以便利取樣的方式選擇位於桃園、高雄地區超過200人(含)以上之高科技業公司,施測對象為公司內正式編制的職員,進行結構性問卷施測,共計完成430份有效問卷。本研究結果發現:(1)工作倦怠對職場靈性具有顯著負向影響;(2)職場靈性對組織公民行為則具有正向影響;(3)工作倦怠對組織公民行為有負向影響;(4)職場靈性在工作倦怠與組織公民行為之間具有部分中介效果;(5)工作家庭平衡對職場靈性具有正向影響;(6)職場靈性在工作家庭平衡與組織公民行為之間具有完全中介效果。最後,本研究依據重要結論,提出促進員工組織公民行為之措施,供為參考。

    The study was aimed to investigate the relationships between burnout, work-family balance, spirituality at work, and organizational citizenship behavior. Analyses of the data collected from 430 full-time employees ranging in size over 200 indicated that burnout was negatively related to spirituality at work, spirituality at work was positively related to organizational citizenship behavior, burnout was negatively related to organizational citizenship behavior, spirituality at work was to partially mediate between burnout and organizational citizenship behavior, work-family balance was positively related to spirituality at work, and that spirituality at work was to full mediate the positive relationship between work-family balance and organizational citizenship behavior. This study may lead to a better understanding of how to motivate employee’s organizational citizenship behaviors. Recommendations as well as implications were discussed.
